Job Demands-Resources Model

The Job Demands-Resources (JD-R) model is a flexible framework in organizational behavior and occupational health psychology that explains employee well-being and performance through two parallel processes. Introduced by Demerouti, Bakker, Nachreiner, and Schaufeli in 2001 and elaborated by Bakker and Demerouti in 2007, it holds that every job can be described by demands — aspects requiring sustained effort — and resources — aspects that help achieve goals, reduce demands, or stimulate growth. A health-impairment process runs from chronic demands to exhaustion and strain, while a motivational process runs from resources to work engagement and positive outcomes. The two paths interact: resources buffer the impact of demands on strain, and demands can amplify the motivating power of resources. Unlike fixed lists of job features, the JD-R model is deliberately open, letting researchers slot in whatever demands and resources matter in a given occupation.

When to use it
Use the JD-R model when you want to explain or predict employee burnout, engagement, and their downstream effects from the design and context of work, and when the relevant working conditions vary enough to be meaningfully classified as demands and resources. It is especially valuable for cross-occupational research and for diagnostic interventions, because its open architecture lets you populate it with the specific demands and resources of a given job rather than a fixed checklist. It is well suited to longitudinal and multi-sample designs that can separate the health-impairment and motivational paths and test buffering interactions. It is less appropriate when a condition does not map cleanly onto the demand-resource distinction, when only cross-sectional self-reports are available — which cannot establish the temporal ordering the dual processes imply — or when the question concerns task-design detail better handled by a more specified work-design model.

How is the JD-R model different from the demand-control model?
The earlier demand-control model focused on a fixed pair of predictors — psychological demands and decision latitude (control). The JD-R model generalizes this by replacing the single 'control' resource with an open category of job resources (support, feedback, autonomy, development, and more) and the single 'demand' with an open category of demands. This flexibility lets the JD-R model be applied to occupations whose key resources are not control at all, and it makes explicit two separate pathways — health-impairment from demands and motivation from resources — rather than concentrating on a single strain outcome.
What is the dual-process idea, and why does it matter?
The dual-process idea is that demands and resources primarily affect different outcomes through different mechanisms. Chronic demands deplete energy and drive the health-impairment path toward exhaustion and ill-health; resources fuel motivation and drive the motivational path toward engagement and good performance. Demerouti and colleagues found exactly this pattern: demands related mainly to exhaustion, lack of resources mainly to disengagement. It matters because it implies that reducing strain and boosting engagement may require different levers — cutting demands versus adding resources — rather than a single fix.
What does the buffering hypothesis predict?
It predicts an interaction: job resources weaken the relationship between job demands and strain. When a worker has strong autonomy, support, and feedback, the same heavy workload produces less exhaustion than it would for a worker with few resources, because resources provide ways to cope with and offset the demand. Bakker and Demerouti also proposed the complementary prediction that resources are most motivating when demands are high. Empirically these interactions are real but typically small and not always replicated, so they are treated as a more tentative part of the model than the two main pathways.
